สภาพและแนวทางการพัฒนาภาวะผู้นำเชิงสร้างสรรค์และผลิตภาพของผู้บริหารสถานศึกษาในโรงเรียนเอกชน จังหวัดบุรีรัมย์

Abstract

การวิจัยครั้งนี้มีวัตถุประสงค์เพื่อ 1) ศึกษาความคิดเห็นของครู เกี่ยวกับภาวะผู้นำ เชิงสร้างสรรค์และผลิตภาพของผู้บริหารสถานศึกษาในโรงเรียนเอกชนจังหวัดบุรีรัมย์2)เปรียบเทียบความคิดเห็นของครูเกี่ยวกับภาวะผู้นำเชิงสร้างสรรค์และผลิตภาพของผู้บริหารสถานศึกษาในโรงเรียนเอกชน จังหวัดบุรีรัมย์ จำแนกตามประสบการณ์การทำงาน และระดับชั้นที่จัดการศึกษาของโรงเรียน 3) ศึกษาแนวทางการพัฒนาภาวะผู้นำเชิงสร้างสรรค์และผลิตภาพของผู้บริหารสถานศึกษา การวิจัยแบ่งออกเป็น 2 ระยะ คือ ระยะที่ 1 ศึกษาความคิดเห็นของครูเกี่ยวกับภาวะผู้นำเชิงสร้างสรรค์และ ผลิตภาพของผู้บริหารสถานศึกษา กลุ่มตัวอย่างเป็นครูโรงเรียนเอกชนในระบบ จำนวน 265คน ได้มาจากการสุ่มแบบแบ่งชั้น เครื่องมือในการวิจัยเป็นแบบสอบถามมีค่าความเชื่อมั่นเท่ากับ 0.986 สถิติที่ใช้ได้แก่ ร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน การทดสอบค่าที และการวิเคราะห์ ความแปรปรวนทางเดียวระยะที่ 2ศึกษาแนวทางการพัฒนาภาวะผู้นำเชิงสร้างสรรค์ โดย การสัมภาษณ์ผู้ทรงคุณวุฒิ จำนวน 5 คน ที่ได้จากวิธีการเลือกแบบเจาะจง เครื่องมือที่ใช้ได้แก่ แบบสัมภาษณ์แบบกึ่งโครงสร้าง วิเคราะห์ข้อมูลโดยการวิเคราะห์เนื้อหา ผลการวิจัยพบว่า 1. ภาวะผู้นำเชิงสร้างสรรค์และผลิตภาพของผู้บริหารสถานศึกษาในโรงเรียนเอกชน จังหวัดบุรีรัมย์ โดยรวมอยู่ในระดับมาก 2. การเปรียบเทียบความคิดเห็นของครูเกี่ยวกับภาวะผู้นำเชิงสร้างสรรค์และ ผลิตภาพของผู้บริหารสถานศึกษาในโรงเรียนเอกชน จังหวัดบุรีรัมย์จำแนกตามประสบการณ์ ในการทำงานและระดับชั้นที่จัดการศึกษาของโรงเรียนโดยรวมและรายด้านไม่แตกต่างกัน 3. แนวทางการพัฒนาภาวะผู้นำเชิงสร้างสรรค์และผลิตภาพสำหรับผู้บริหารสถานศึกษา จากการสัมภาษณ์ผู้ทรงคุณวุฒิใน 4 ด้าน ดังนี้1) ด้านการมีความคิดวิจารณญาณ ควรใช้หลักเกณฑ์ของหน่วยงานเป็นองค์ประกอบในการพิจารณาปัญหา ปรับทัศนคติให้เป็นเชิงบวก ให้บุคลากร มีส่วนร่วมในการวางแผนแสดงความคิดเห็นและตัดสินใจ 2) ด้านการมีความคิดสร้างสรรค์ ควรใฝ่เรียนรู้ คิดค้น สร้างสรรค์นวัตกรรม มาใช้พัฒนาหน่วยงานให้เกิดประสิทธิภาพ3) ด้านการมีความคิดผลิตภาพควรใช้วิธีการที่หลากหลายกระตุ้นให้บุคลากรกล้าแสดงออกที่สามารถนำมาใช้ให้เกิดประโยชน์ได้และ 4) ด้านการมีความคิดรับผิดชอบ ควรสร้างความตระหนักในบทบาทหน้าที่ความรับผิดชอบแก่บุคลากร สร้างความสัมพันธ์ที่ดีและใช้การสื่อสารอย่างมีประสิทธิภาพ

This study aimed 1) to examine teachers’ opinions towards creative and productive leadership of private schools administrators in Buriram province, 2) to compare teachers’ opinions towards creative and productive leadership of private schools administrators in Buriram province categorized by working experience and educational level of the schools; and 3) to study guidelines for developing creative and productive leadership of private schools administrators. This study was divided in to two phases. Phase one was to examine teachers’ opinions towards creative and productive leadership of private schoolsadministrators by collecting the data from 265 private schools’ teachers selected by stratified random sampling. The instrument was a questionnaire with the reliability level of 0.986. Then, the data were analyzed by using percentage, mean, standard deviation, t-test and one-way ANOVA. For phase two, five experts selected by purposive sampling participated in semi-structure interview to examine guidelines for developing creative and productive leadership of private schoolsadministrators. The data were analyzed by content analysis. The results suggested that: 1. Creative and productive leadership of private schoolsadministrators in Buriram province was at a high level in overall aspect. 2. Comparison of teachers’ opinions towards creative and productive of private schoolsadministrators in Buriram province categorized by working experience and educational level of the schools was not different in overall and each aspect. 3. Guidelines for developing creative and productive leadership of private schools administrators in Buriram province from interviewing the experts were that 1) in terms of critical thinking aspect, schools administratorsshould employ organization principle in solving problems, positive attitude should be adopted and chance should be provided for the personnel to participate and make alternative plan in decision making, 2) for creativity aspect, schools administrators should always seek knowledge, discover and create innovationswhich could effectively develop the organization, 3) in terms of productive ideas aspect, schools administratorsshould have various methods to encourage personnel to share or exchange their new ideas; and 4) for responsibility aspect, schools administratorsshould encourage the personnel to realize their role and responsibility via appropriate communication channel in order to build a good relationship in the organization.
