การวิจัยครั้งนี้มีความมุ่งหมายเพื่อ 1) ศึกษาภาวะผู้นำการเปลี่ยนแปลง ผู้บริหารสถานศึกษา กลุ่มโรงเรียนการกุศลของวัดในพระพุทธศาสนา 2)เพื่อพัฒนารูปแบบการพัฒนาภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารสถานศึกษา กลุ่มโรงเรียนการกุศลของวัดในพระพุทธศาสนา และ 3) เพื่อประเมินผลการใช้รูปแบบการพัฒนาภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารสถานศึกษา กลุ่มโรงเรียนการกุศลของวัดในพระพุทธศาสนา กลุ่มตัวอย่างที่ใช้ในการวิจัยแบ่งเป็น 3 ระยะ ระยะที่ 1 การศึกษาภาวะผู้นำการเปลี่ยนแปลงผู้บริหารสถานศึกษา กลุ่มโรงเรียนการกุศลของวัดในพระพุทธศาสนา โดยการสุ่มแบบหลายขั้นตอน ได้จำนวน 33 โรง ได้กลุ่มตัวอย่าง จำนวน 66 คน เป็นผู้บริหาร จำนวน 33 คน และตัวแทนครู จำนวน 33 คน ได้มาโดยการเลือกแบบเจาะจง ระยะที่ 2 กลุ่มตัวอย่างเพื่อทดลองใช้รูปแบบการพัฒนาภาวะผู้นำการเปลี่ยนแปลง จำนวน 17 คน โดยเลือกแบบเจาะจง ยึดตามขนาดและบริบทของโรงเรียน โดยความสมัครใจของผู้บริหาร ระยะที่ 3 กลุ่มตัวอย่างเพื่อการประเมินผลการใช้รูปแบบการพัฒนาภาวะผู้นำ
การเปลี่ยนแปลง ประกอบด้วยผู้บริหารที่สมัครใจเข้าอบรม จำนวน 17 คน และตัวแทนครูร่วมประเมิน จำนวน 17 คน โดยการเลือกแบบเจาะจง เครื่องมือที่ใช้ในการวิจัยครั้งนี้ ประกอบด้วย แบบสอบถามเกี่ยวกับภาวะผู้นำการเปลี่ยนแปลง จำนวน 80 ข้อ เป็นลักษณะมาตราส่วนประมาณค่า 5 ระดับ มีค่าความเชื่อมั่นทั้งฉบับ 0.98 คู่มือการใช้รูปแบบการพัฒนาภาวะผู้นำการเปลี่ยนแปลงที่มีประสิทธิภาพโดยการตรวจสอบจากผู้ทรงคุณวุฒิจำนวน 15 คน และแบบประเมินภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารสถานศึกษา จำนวน 20 ข้อ มีค่าความเชื่อมันทั้งฉบับ 0.91 สถิติที่ใช้ใน
การวิเคราะห์ข้อมูล คือ ค่าเฉลี่ย และส่วนเบี่ยงมาตรฐาน และ การทดสอบค่าที (t-test dependent)ผลการวิจัยพบว่า
1)ภาวะผู้นำกับการเปลี่ยนแปลงของผู้บริหารโรงเรียนการกุศลของวัด
ในพระพุทธศาสนา โดยรวมอยู่ในระดับมาก
2)รูปแบบการพัฒนาภาวะผู้นําการเปลี่ยนแปลงของผู้บริหารสถานศึกษา เป็นรูปแบบเชิงระบบ ประกอบด้วย 1) บริบท ได้แก่ หลักการสําคัญ วัตถุประสงค์ ภาวะผู้นําการเปลี่ยนแปลง สภาพปัจจุบันที่พึงประสงค์และวิธีการพัฒนาภาวะผู้นําการเปลี่ยนแปลง 2) ตัวป้อน ได้แก่
องค์ความรู้เกี่ยวกับภาวะผู้นํา การเปลี่ยนแปลง 5 องค์ประกอบ 3) กระบวนการได้แก่ การประชุมปฏิบัติการแบบเข้ม ประกอบด้วย 4 โมดูล ได้แก่ (1) การให้องค์ความรู้ (2) การปฏิบัติการเขียนแผนพัฒนาภาวะผู้นําการเปลี่ยนแปลง (3) การปฏิบัติการตามแผนพัฒนาในสภาพจริง และ
(4) การประเมินผลการพัฒนาในสภาพจริง 4) ผลผลิต ได้แก่ ผู้บริหารที่เข้ารับการพัฒนามีความรู้และมีภาวะผู้นําการเปลี่ยนแปลง และ5) ข้อมูลย้อนกลับ ได้แก่ ผู้บริหารที่เข้ารับการพัฒนามีภาวะผู้นําการเปลี่ยนแปลงสูงขึ้น อยู่ในระดับมาก ผู้บริหารที่เข้ารับการพัฒนาต้องทบทวนและพัฒนาภาวะผู้นําการเปลี่ยนแปลง อย่างต่อเนื่อง
3)ผลการประเมินการใช้รูปแบบการพัฒนาภาวะผู้นําการเปลี่ยนแปลงของผู้บริหารสถานศึกษา จํานวน 34 คน โดยผู้บริหารประเมินตนเอง และประเมินโดยครู พบว่า ผู้บริหารมีภาวะผู้นําการเปลี่ยนแปลง หลังการประชุมปฏิบัติการแบบเข้ม โดยรวมและรายด้านทุกด้านอยู่ในระดับมากที่สุด เมื่อเปรียบเทียบภาวะผู้นําการเปลี่ยนแปลงของผู้บริหารสถานศึกษา ก่อนและหลัง
การประชุมปฏิบัติการแบบเข้ม มีความแตกต่างกันอย่างมีนัยสําคัญทางสถิติที่ .01

The purposes of this research were 1) to study transformational leadership of charity schools administrators in Buddhist temples; 2) to develop a model for transformational leadership of charity schools administrators in Buddhist temples; and 3) to evaluate the use of the model. The samples were divided into 3 phases. Phase 1 was to study transformational leadership of charity schools administrators in Buddhist temples. The samples were 33 schools which were selected by using multi-stage random sampling. Than, 66 people from the schools which comprised 33 administrators and 33 teachers were chosen by using purposive random sampling. For phase 2,17 samples were selected by using purposive random sampling, according to school size and context which voluntarily participated by schools administrators, to be a pilot for the use of the model for transformational leadership. For phase 3, the use of the model was evaluated by 34 samples selected by purposive random sampling, which consisted of 17 voluntary administrators and 17 teachers’ representatives. The instruments used to collect the data were a 5-rating scale questionnaire which contained 80 questions concerning transformational leadership with the reliability of 0.98, a transformational leadership model handbook which was examined by 15 expert and an evaluation form which contained 20 questions with the reliability of 0.91. The statistics used to analyze the data were mean, standard deviation and dependent t-test.
The result revealed as follows:
1. Transformational leadership of charity schools administrators in Buddhist temples in overall aspects was at a high level.
2. Development model for transformational leadership of charity schools administrators was in system format which consisted of 1) Context which included key principles, objectives, transformational leadership, desired current condition and how to develop transformational leadership; 2) Input which comprised body of knowledge about 5 transformational leadership elements; 3) Process which comprised 4 modules in intensive workshop including (1) providing knowledge, (2) composing of transformational leadership development plan, (3) following the development plan in an actual condition and (4) evaluating the result of the development plan; 4) Production which was designated by knowledge of transformational leadership of the administrators who participated in the workshop; and (5) Feedback which included a high level of transformational leadership of the administrators who attended workshop. The administrators who have been developed have to review and develop transformational leadership continuously.
3. The evaluation of the use of transformational leadership model of 34 charity schools administrators by self-assessment and teacher’ assessment conveyed that the administrators possessed transformational leadership after the intensive workshop in overall and each aspect at the highest level. When comparing transformational leadershipof theadministrators before and after intensive workshop, it was found that there was statistically significant different at .01 level.
